Need to create comprehensive measures for marking Testers efficiency/proficiency!

Hi All,

Can anyone share real experience on how to check tester's comprehensiveness in Testing.
In other words, it like to mark tester's proficiency, I need a metrics which can evalute how good the tester is doing his/her job?

I have created metrics for testing but need some help on marking tester's quality - how good v r doing job?
